People rarely resist change. They resist ambiguity, distance and low trust.

That is an important distinction for leaders who need to execute something that truly matters.

When transformations stall, it is often explained as resistance to change. In practice, it is just as often about people not understanding the direction, not seeing their role in it, or not trusting the process behind it enough.

This is where trust shifts from being a culture word to becoming an operational leadership tool.

High trust reduces friction. It means decisions do not have to be sold again in every meeting. It helps people act faster, report mistakes earlier, and take greater ownership of what needs to be delivered.

Low trust does the opposite. It increases internal transaction costs: more control, more escalation, more time spent repairing what was not clearly said the first time.

In commercial environments, this is clear when leadership changes priorities, pricing models or sales focus. If people are only told 𝘸𝘩𝘢𝘵 has been decided, but not 𝘸𝘩𝘺, friction rises quickly. When the rationale is clear, both pace and execution improve.

The same applies to AI. Many AI initiatives do not stop because people are against the technology, but because they do not trust the purpose, the data foundation, or how the solution will be used. When value, control and role clarity are clear, adoption increases.

It is also not enough to communicate what has been decided and why. Leaders must also communicate 𝘩𝘰𝘸 it will actually be executed in practice. When something new is placed on someone's shoulders without clear frameworks, priorities and support, uncertainty and friction quickly appear. When people understand direction, rationale and what is expected of them, acceptance, ownership and action increase. 💥

Research points in the same direction. Employees in high-trust organizations report lower stress, higher productivity and stronger engagement than in low-trust organizations.

🤝 Trust is therefore not a soft topic. It is an operating system for execution.

🎯 The question is not only whether leadership believes in the plan. The question is whether the organization has enough trust to follow it.
